A modular, trauma-informed workforce development program for youth workers and residential care professionals, designed to strengthen the capability of the sector. Moving from the foundations of relational practice and genuine engagement through to advanced crisis intervention, the program is grounded in Queensland child protection law, therapeutic principles, and child-centred practice.

Developed from real frontline experience, it supports workers to move beyond compliance and develop the confidence, judgement, and skills required to provide safe, responsive, and meaningful care.

The gap

Most training stops too early,or starts too late.

Youth workers and residential care staff are asked to do something extraordinarily difficult: build genuine relationships with young people who have often had every reason to stop trusting adults, while carrying full legal and ethical responsibility for their safety. Most training either stops at "soft skills" or jumps straight to physical safety, leaving a gap in the middle where the real work happens.

The Progressive Crisis & Care (PCC) Framework was built to close that gap. It's a modular, trauma-informed training program that takes frontline workers from the foundations of genuine engagement through to high-level crisis intervention. All grounded in the same therapeutic care framework, so every skill builds on the last instead of arriving as a disconnected topic.

Every module in the PCC Framework is anchored in the Child Protection Act 1999 (Qld) and the wider Queensland child safety and disability service standards that govern residential and out-of-home care. But this isn't a legislation-recital course. The framework treats good practice and legal compliance as the same thing: what the law requires of workers — to see the young person, respond to their needs, protect them from harm, and act on concern — is also what genuinely therapeutic, child-centred care demands.

At the centre of it all is a simple therapeutic principle: young people are shaped by their history, their nervous system, and their environment. Workers who understand that can respond to behaviour as communication instead of reacting to it as defiance. Everything in the framework flows from that same lens, from a first conversation through to managing a critical incident.

One framework, 10 modules

Built to flex around your team.

Delivered as a 3-day, 10-module intensive (around 28 contact hours in total). Very few organisations need every module at the same depth, so the sequence below is designed to be taken whole, or reassembled into a custom bundle.

Organisations can enrol staff in the complete sequence, or build a custom bundle from individual modules — a targeted refresher, a new-starter induction pack, or a safety-and-legislation-only package. Where it matters most, particularly heading into crisis intervention and complex scenario content, we'll advise on prerequisite modules so staff arrive with the grounding those sessions assume.

Role of the youth worker / support worker

What the role actually asks of you: professional identity, boundaries, and understanding yourself as the first tool in every interaction with a young person / participant.

Understanding the person

The neurobiology of trauma, attachment, and behaviour, including the Three-Floor Building brain model and Window of Tolerance. Behaviour is read as communication, not defiance.

Preventative practice

Building genuine connection and reading early warning signs before they escalate, using tools like the CONNECT Approach and the BESP framework.

Foundations for de-escalation

The core communication and regulation skills that reduce pressure in the moment — including the Human Pressure Gauge.

Repair and recovery

What happens after a difficult moment. Trust and relationship repair, and the practical steps that turn a hard interaction into a therapeutic one.

Managing motivated aggression

Distinguishing motivated from reactive aggression, including substance-involved presentations, with a clear in-the-moment response framework.

Staff safety

Personal safety and disengagement skills for moments that become physically threatening, built on the legal threshold for intervention under Queensland law.

Working through complex scenarios

Every skill from earlier modules put under pressure through scripted, escalating scenario work. The capstone session where the framework gets tested — including in-the-moment coaching and feedback on skill development.

Reporting and legal obligations

Mandatory reporting, recognising harm in its many forms, and the documentation skills that protect both young people and workers.

Reflection, resilience and professional growth

Burnout, compassion fatigue, and blocked care, and building a genuinely sustainable, personal practice for staying well in demanding work.
